學校內部行銷對教師工作滿意度與留任意願關係之探討–以南投縣仁愛鄉原住民重點學校為例

研究內容

教育是一項「百年樹人」的大計,教師素質如果不穩定,直接影學生的受教品質及學習效果,攸關國家未來主人翁的素質,而穩定教師教學品質的關鍵,在於教師的留任意願。本研究以南投縣仁愛鄉原住民重點學校國小教師為樣本,以內部行銷及工作滿意度為自變數,留任意願為因變數,工作滿意度為中介變項建立研究架構,採用線上問卷調查進行資料蒐集,並以迴歸分析、相關分析、階層迴歸分析等方法進行資料分析,藉以瞭解公立原住民重點學校國小教師對學校內部行銷、工作滿意度與留任意願的關係。研究結果顯示:⑴學校內部行銷對原住民重點學校國小教師工作滿意度有正向顯著影響。⑵工作滿意度對原住民重點學校國小教師留任意願有正向顯著影響。⑶學校內部行銷對原住民重點學校國小教師留任意願有正向顯著影響。⑷工作滿意度在原住民重點學校國小教師之學校內部行銷與留任意願間具有中介效果。

Education is a long term plan for cultivating talents. The instability of teacher quality directly affects the quality of teaching and learning effects. It has a bearing on the quality of the country’s future masters. The key to stabilizing the quality of teachers’ teaching lies in teachers stay.
This study recruited primary school teachers in Ren’ai Township, Nantou County as samples and took internal marketing and job satisfaction as independent variables, leaving arbitrary wishes as dependent variables, and job satisfaction as an intermediary variable to establish a research framework. The survey used online questionnaires to conducts data collection, and used regression analysis, correlation analysis, class regression analysis and other methods to conduct data analysis so as to understand the relationship among the internal marketing, job satisfaction and willingness of the primary school teachers of public aboriginal schools.
The research results show that: (1) School internal marketing has a positive and significant impact on the job satisfaction of primary and middle school teachers in the key aboriginal schools. (2) Job satisfaction has a positive and significant impact on the willingness of elementary and elementary school teachers to stay in key indigenous schools. (3) The internal marketing of the school has a positive and significant impact on the aboriginal key school elementary teachers'' willingness to remain the positions. ⑷ Job satisfaction has an intermediary effect between the internal marketing of the primary school teachers of the aboriginal key schools and the retention of positions.
